Employees' Perceptions of Organizational Fairness and Pay Satisfaction as Mediators of the Training Effects on Organizational Citizenship Behaviors and Intentions to Stay : A Comparative Study of Japanese, Western, and Malaysian Companies in Malaysia

The main objectives of this research are twofold. First was to identify the perceptual differences among Malaysian employees working for firms across three country origins: i.e. Japanese, Western and Malaysian companies in Malaysia, with respect to the employees' satisfaction of training effect, organizational fairness, pay satisfaction, organizational citizenship behavior (OCB), and intentions to stay. Second was to examine the hypothesized model invloving the fairness perceptions and pay satisfaction as mediators of the relations between training satisfaction and two indices of employees' behavioral performance: i.e., OCB and intentions to stay. Comparative empirical analyses were carried out to test the sets of hypotheses using the samples of (1) 144 employees from Japanese multinationals (MNCs), (2) 85 employees from Western MNCs, and (3) 89 employees from Malaysian companies. The results of analysis of covariance (ANCOVA) indicated that contrary to the general assumptions of cross-cultural studies, there were no statistically significant mean differences among three cultural groups with respect to the organizational fairness, pay satisfaction, OCB, and intentions to stay, when the sets of individual and organizational background variables were controlled. On the other hand, our path analyses conducted for each employee group revealed the fundamentally different attitudinal processes involved in the training effects on employees' attitudes and behaviors across three groups although we found the general tendency that the combined effects of training, fairness perceptions, and pay satisfaction accounted for substantially large variances in employees' OCB and intentions to stay. Findings are used to argue how firms with different country origins in Malaysia can attract, retain and motivate their employees from the employee-level behavioral perspective. Relevance of the past empirical findings to the present ones was also discussed.
