Issues of Human Resource Management of Japanese Subsidiaries in the U.S. : The Effect of Personal-Demographic Aspects of American Employees on Commitment to Japanese Subsidiaries

This study examines some issues of human resource management that Japanese subsidiaries have faced in their greenfield venture in the U.S. : the effect of personal-demographic variables on the way American employees commit themselves to and stay in their employing organizations. A mail questionnaire survey was used to collect 123 observations from locally hired American employees working for small-and medium-sized Japanese subsidiaries located in four southeast states of the U.S. Statistical analysis found the following aspects. While 'education' was positively correlated with 'rank'(r=.68), the effect of both variables on organizational commitment went in the opposite direction : 'Rank' was positively associated with the positive organizational commitment, whereas 'education' was negatively associated with the positive commitment. The effect of the gender difference was negligible in terms of the way the participants committed themselves to Japanese subsidiaries. The participants who were equipped with higher academic degrees tended to pursue other opportunities outside Japanese subsidiaries if they would be given such opportunities. The effect of these personal-demographic variables of the participants on the way they committed themselves to Japanese subsidiaries may be culture-specific to the U.S. or be specific to the small-and medium-sized subsidiaries as samples used in this study. Thus, another study is needed in the cultural interface settings.
