論文 (Article) This paper reports the human capital investment of system engineers and organization factors theoretically and empirically. The core factor of human capital for system engineers is the skill. The skill is general ability to produce good business performance. And the skill is accumulated not only through studying or reading books, but also through work experience. In other words, the investors of system engineer's human capital are system engineers by themselves, as well as the employer. System engineers invest time, cost and effort to accumulate human capital. Self-investment of the system engineers is indispensable for successful IT system investment. Theoretically, employees (system engineers) will hesitate to promote self-investment if the future reward is under uncertainty. I think that one of the important uncertainty sources is organization factors. I empirically test the following hypothesis: (1) Human capital self-investment increases according as incentive intensity increases and (2) Informal organizational factors affect the level of self-investment. The data set of the analysis is the secondary use of "Research on working person (2004)", by Works Institute, Recruit Co.Ltd., stocked at Social Science Japan Data Archive. The statistical analysis do not support hypothesis (1), while it supports hypothesis (2). This paper concludes, through an empirical analysis, that informal organizational factors like stressful atmosphere, communications and leadership affect the human capital investment.
