K-1 A Study on the Effects of Transformational Leadership on Organizational Citizenship Behavior and Innovative Behavior in Organization

This study first reviews the significance of leadership in contemporary management organization as well as previous theories related to the topic; analyzes the relation between transformational leadership, which many scholars are increasingly paying attention to, and organizational citizenship behaviors and the innovative behaviors of organizational members; identifies the moderating effect of organizational justice with regard to this relation and attempts to raise the efficiency of an organization as well as to suggest a desirable image of leadership. This study intends to analyze how organizational justice gives moderating effects to the influences of transformational leadership, which is being emphasized these days, on organizational citizenship behavior and constituents' innovative behavior. Transformational leadership induced employees' behavior through charisma, intellectual stimulation and individualized consideration and organizational citizenship behavior is voluntary extra-job behavior that observes company regulations and laws voluntarily, exerts efforts to improve human relation, participates in company meeting or policies voluntarily and values positive aspect rather than complaining to the company. This study aimed to analyze how transformational leadership influences organizational citizenship behavior and constituents' innovative behavior and if organizational justice has moderating effect on this relation. Results of this empirical study can be summarized as follows: First, Results of multiple regression analysis to test hypothesis I showed that all of charisma, intellectual stimulation and individualized consideration have significant influence. Second, Results of multiple regression analysis to test hypothesis II showed that all of charisma, intellectual stimulation and individualized consideration have significant influence. Third, Hierarchical regression analysis was performed to test moderating effect of organizational justice on influence of transformational leadership on organizational citizenship behavior. The results showed that distributive justice, procedural justice and interactional justice has moderating effect on the influence of charisma, intellectual stimulation and individualized consideration on organizational citizenship behavior and therefore hypothesis III was adopted. Fourth, I tested moderating effect of organizational justice on the influence of transformational leadership on constituents' innovative behavior. The results showed that distributive justice, procedural justice and interactional justice has significant moderating effect on the influence of charisma, intellectual stimulation and individualized consideration on constituents' innovative behavior and therefore hypothesis IV was adopted. This study has several limits as folldws. First, as it targeted manufacturing industry, we need to examine if we can generalize it to comprehend other financial and service industries. Second, it limited factors to iriduce organizational citizenship behavior and constituents' innovative behavior to leader's style.
