Both Japanese and Chinese are typically categorized as predominantly collectivist societies. However, our field study investigating the sources of tension and conflict between these two group of employees in Japanese subsidiaries in China reveal stark differences in perceptions and attitudes that prior research on individualism and collectivism suggests should be similar for collectivists. We find that these two groups differ in their mental models of "collective" and the relative importance of interpersonal relationships (primary for the Chinese) and the individual-collective relationship (primary for the Japanese). We argue that the collectivist construct is inadequate to capture this difference, and that it is necessary to distinguish between "organizational collectivism" and "dyadic collectivism" illustrated by the Japanese and Chinese respectively, in our sample. This distinction provides a basis for understanding the fundamental source of tension between these two groups and devising managerial approaches to address it. We also explore the broader implications of this distinction for research on individualism and collectivism.
