The purpose of this paper is to explore factor affecting on retention of the Chinese software engineers of the Japanese software company in China. In this paper, we interviewed to software engineers to explore the factors. We find that the following points are important for retention. First, evaluation system according to job and fairness in evaluation are to retain employee. Second, management adjusted to their carrier orientation is also important to retain them. The management is as follows. Empowerment is critical to retain project managers. We had better extend ability of bridge system engineers and show them their career ladder to project manager. And we should train system engineers and programmers software development method by Off-JT to retain them.
